The dissertation is devoted to deepening the theoretical and methodological foundations and developing practical recommendations for managing the productivity of IT company teams in a fully distributed environment.
The purpose of the dissertation research is to deepen theoretical provisions, substantiate methodological foundations, and develop scientific and practical recommendations for assessing and improving the productivity of IT company teams in a fully distributed environment.
The object of the research is the process of managing staff productivity in IT companies operating on the basis of full distribution.
The subject of the research is the set of theoretical and methodological principles and practical approaches for optimizing the processes of managing the productivity of IT company teams in conditions of full distribution.
The dissertation generalizes and systematizes theoretical approaches to understanding the essence of the productivity of IT company teams. It proves that traditional approaches to productivity assessment, based mainly on individual labor indicators or linear performance metrics, do not provide sufficient completeness under conditions of full distributedness.
The first chapter of the dissertation reveals the theoretical foundations of managing the productivity of IT company teams in a fully distributed environment. Scientific approaches to the interpretation of the categories “productivity,” “team productivity,” “distributed team,” “full distributedness,” “digital interaction,” “productivity management,” and “value in IT projects” are systematized. It is determined that the productivity of distributed IT teams is influenced both by internal managerial factors and external conditions of IT business functioning, including the development of IT exports, the spread of outsourcing models, the specific features of the legal regime of Diia City, competition in the global IT services market, wartime risks, and the needs of post-war recovery.
The second chapter develops a methodological approach to assessing the productivity of IT company teams in a fully distributed environment. An integral productivity assessment model based on the Cognitive Value Framework is proposed, combining four key components: team work speed, the quality of the created result, the developer experience and health index, and the business component of team activity. Within this approach, a system of partial indicators, procedures for their normalization, integration, and interpretation is defined, which ensures the possibility of comprehensive diagnosis of the team’s condition.
The third chapter develops the practical foundations for managing the productivity of IT company teams in a fully distributed environment. A sequence of managerial actions for monitoring, assessing, analyzing, and improving team productivity on the basis of the integral indicator and its components is proposed. Teams are grouped by productivity level into leaders, stable teams, and risk teams, which creates a basis for differentiated managerial influence.
An important result of the study is the development of an approach to scenario analysis of the impact of AI assistants on the productivity of IT company teams. It is substantiated that the integration of artificial intelligence tools into team workflows can generate both positive effects in the form of accelerating individual stages of work, reducing routine workload, and increasing knowledge accessibility, and potential risks related to deteriorating decision quality, growing dependence on automated prompts, or intensifying cognitive overload.
The practical significance of the obtained results lies in the fact that the theoretical provisions, methodological approaches, and practical recommendations developed in the dissertation can be used in the activities of IT companies for building team productivity monitoring systems, improving HR management, developing IT project management practices, increasing the efficiency of outsourcing business models, as well as for making well-grounded managerial decisions in the digital economy.
The scientific novelty of the obtained results lies in substantiating a comprehensive approach to managing the productivity of IT company teams in a fully distributed environment; in developing an integral productivity assessment model based on the Cognitive Value Framework, which combines process, quality, behavioral, and business components; in improving the methodological tools for diagnosing team condition through the inclusion of indicators of developer experience and health; and in developing the applied foundations for using AI assistants as a factor in transforming the productivity management system of teams in a digital environment.
