The dissertation is a holistic, independent and complete research. The dissertation is devoted to the problem of psychological features of motivation to success in employees of production collectives. The structure of motivation to success in employees have been theoretically grounded and developed. The dissertation consists of theoretical and practical results, which contain scientific novelty, actuality and contribution to the development of national psychology.
We considered motivation to success in the context of production companies’ work activity and in employees’ behavior in production collectives. To our mind, motivation of employees is a combination of external and internal driving forces, which stimulate person’s activity and set forms of this activity to achieve the goal.
Theoretical study considers the essence and content of employees’ work motivation. We created author's model of motivation to success in employees of production collectives. This model considers motivation to success as interaction of motivational types in employees with their entrepreneurial skills, communication and organizational inclinations, team roles, position, gender.
An empirical study reveals the peculiarities of motivation to success in employees of a chemical production enterprise. We developed types of employees’ motivation: achieving to success – high motivation to success and low motivation to avoidance, motivated – high motivation to success and high motivation to avoidance, avoidant the failures – low motivation to success and high motivation to avoidance, unmotivated – low motivation to success and low motivation to avoidance. Dissertation studies differences in motivational types between managers and workers. Motivational types of employees in production collectives have been related to communicative and organizational inclinations. Employees of production collectives, who refer to the motivational type achieving to success have higher level of communicative and organizational inclinations.
Employees’ entrepreneurial skills in the context of studying psychological features of motivation to success in employees of production collectives were examined. Entrepreneurial skills of employees are: needs for achieve, creativity inclination, commitment and determination, ability to take reasonable risk, need for independence. Employees’ communicative and organizational inclinations were also studied.
It was revealed that managers of production enterprise have higher level of entrepreneurial skills and organization inclinations, than workers are. The research results characterize manager’s attitude to their job, to job results, their expectation of future personal and professional success. Employees of production collectives were characterized by domination of one team role and its characteristics.
In the course of a formative experiment, the training program “Increase of entrepreneurial skills and organizational-professional characteristics” was developed and successfully tested. It has been based on the basic principles of motivation in organizations which reveal methods and forms of psychological training of personnel in organizations. The effectiveness of the training program among employees of production enterprise have been confirmed by the development of entrepreneurial skills, communicative inclinations, organizational inclinations and as a result – development of motivation to success.
This dissertation presented the results of formative experiment, which show that method of psychological training can influence formation of communicative and organizational inclinations, increase employees' confidence in communication, when expressing their own opinion to a group, ability to plan and organize their own time. The main result of the training is increase of motivation to success in employees of production collectives. On the basis of obtained results training program is proposed for work with personnel of production enterprises, which are characterized by specific working conditions – difficult and dangerous.
