Essay

The work is devoted to an in-depth analysis of the essence and features of the transformation of employment in the banking sector of Ukraine, analysis factors of transformational changes, improvement of employment in the banking sector through the search for innovative forms of employment, as well as the development of models and mechanisms for ensuring effective transformation of employment. The identification of important shortcomings in the existing concepts made it possible to form the author's definition of "transformation of employment" and expand the list of its principles by including modern characteristic of innovative forms of employment into the already existing classifications. The modern characteristic features of employment in the banking sector of Ukraine, caused by the globalization socio-economic processes and the COVID-19 crisis, have been determined. The impact of digitalization in the banking sector is characterized by both positive consequences for employment, which are due to the creation of improved jobs in new areas of activity of banking institutions, and negative ones, which consist in reducing the need for personnel and reducing the number of jobs.Theoretical approaches to determining the factors of employment transformation based on the clustering of economic crises have been improved. Based on the analysis of the selected clusters, the main system-forming factors and trends that caused the transformational processes of employment and the formation of its modern structure were determined. Model of influence of financial crisis factors, the COVID-19 pandemic and the digitalization of the economy on the transformation of employment in the banking sector is proposed, includes two levels of analysis: the level of market influences and the level of influence of specific factors on the process of transformation of employment in the banking sector. The influence of the financial crisis in the banking system of Ukraine was a physical reduction of all types and forms of employment, while the impact of the COVID-19 pandemic and the digitization of employment led to significant transformations in the employment structure of banks due to the active implementation and the spread of remote employment and innovative forms of employment (digital employment). Based on the processing of large arrays of reporting and statistical information, the synthesis of criterion evaluation and the correlation-regression approach, the existence of a relationship between the efficiency of banks and the development of new directions of employment transformation has been established. The main channels of influence of the elements of the employment transformation system of banking institutions on the effectiveness of their activity were determined and characterized. A model was developed to analyze the sensitivity of employment to changes in the macro- and microeconomic environment. The toolkit of the model involves the use of elements of the stress testing methodology, which consists in determining the system of factors of the bank's internal environment that most sensitively react to the influence of the external environment, and studying this influence in relation to the change in indicators characterizing the processes of employment transformation. The dissertation further developed the classification of non-standard forms of employment for banking institutions, including remote forms of non-standard employment with the use of the latest technologies and the emergence of such innovative forms of employment as basic digital employment, digital smart employment and Internet employment. Based on the analysis of the problems of the modern practice of the functioning of banking institutions regarding increasing their socio-economic efficiency due to transformational processes, a profile for evaluating the level of training of specialists has been developed, which consists of a number of criteria that comprehensively characterize the state and problem areas in the system of training. A block diagram of the elements for improving the process of reforming the education system has been formed. The scheme of formation of the mechanism of effective transformation of employment in the banking sector has been improved, which is presented in the form of eight consecutive stages (1st stage - development of a strategy for improving; 2nd stage - selection of goals and priorities of employment transformation; 3rd stage - development of directions for improving the structure; 4th stage – determination of means of influence on changes; 5th stage – forecasting of the employment structure; 6th stage – evaluation of the transformation strategy; 7th stage – monitoring and correction of the processes of strategic changes; 8th stage - implementation of an effective policy), which collectively form a complex set of functional relationships between subjects, objects, factors, methods, principles of employment.
